Motiveaza-ti echipa si pe tine in luna decembrie. 5 sugestii de sezon.

Gata sau nu pentru ele, sarbatorile vin! Si intotdeauna luna decembrie este plina cu activitati obisnuite ale lunii (ultimul ’push’ pentru atingerea obiectivelor anuale, inchiderea procesului de evaluare a performantei, raportari etc) dar peste acestea toate vin si activitati necesare omului din spatele profesionistului. De sarbatori suntem cu totii incarcati si uneori chiar depasiti de responsabilitati sociale, de familie, de munca, toate impachetate in tema traditiilor (adica fara ele nu se poate 😊) si de aceea un moral ridicat ne ajuta pe toti! Pastrarea nivelului de angajament si productivitate in echipa in aceste conditii este dificil. Preocuparile si gandurile oamenilor merg in multe directii insa la serviciu inca mai sunt multe de facut inainte sa inchidem anul cu succes! Focalizati atentia omenilor spre pozitiv. Sezonul de sarbatori aduce cu sine multe ganduri bune dar si anxietate legata de nivelul de performanta din timpul anului care se incheie, incertitudini fata de noul an, obiective ambitioase pentru care iesirea din zona de confort este necesara, nevoi personale si de familie care trebuie indeplinite. Oamenii gasesc modalitati sa se motiveze  si singuri insa un ajutor de la liderul lor in perioade incarcate emotional este intodeauna bine venit si chiar are un efect pozitiv multiplicator semnificativ. Le da oamenilor mesajul ca ’sunt ok, contez, cineva este preocupat de mine’. Liderul are nevoie sa livreze un ’speech’ pozitiv, inspirator, optimist si incurajator. Temele ar putea fi: aprecierea contributiile trecute si prezente, viziunea asupra unui viitor impreuna, planuri de activitati interesante si stimulative pentru echipa, bucuria de a fi in prezent si de a apartine echipei. Recadrati emotiile negative. Mai ales in perioade incarcate de stres pot aparea emotii negative iar oamenii au nevoie de sprijin pentru a le recadra, adica pentru a vedea lucrurile si intamplarile din alta perspectiva,  De exemplu: "Nu am reusit sa imi ating obiectivele integral". Da, asa este insa viitorul va aduce oportunitati de refocalizare si mobilizare personala, sprijinul mai intens al echipei si al liderului, dezvoltare personala accelerata si de ce nu, la finalul cursei te poate astepta un premiu, un bonus sau o promovare😊 "Obiectivele anului viitor sunt ambitioase si ma tem ca imi va fi greu sa le ating". Da, poate ca este asa insa daca ne mobilizam cu totii, echipa noastra va fi apreciata in companie, clientii nostri vor fi multumiti si ne vor prefera in fata competitorilor, vom avea cu ce sa ne mandrim si pentru ce sa fim rasplatiti la final de an.’ "A plecat din echipa colegul meu cel mai bun". Da, asa este, drumurile in viata se si despart uneori insa putem pastra legatura in plan personal si ne putem bucura ca a ales o optiune mai buna poate pentru el, dezvoltarea lui profesionala si viitorul lui. In locul lui va veni cineva nou care va aduce un suflu de energie proaspata si poate iti vei face un nou prieten.’ Aduceti spiritul sarbatorilor in echipa si in locul unde oamenii muncesc Sarbatorile sunt prin definitie un moment al petrecerii impreuna, un moment in care oamenii se reconecteaza si se bucura in familie si comunitati. De ce nu am face la fel si in echipa?  De exemplu: luati masa impreuna mai des in afara biroului sau in cantina companiei. Va veti bucura de companie, veti comenta stirile zilei, veti aprecia mancarea si veti vorbi despre planurile de vacanta. Decorati biroul cu articole de sarbatori; incurajati angajatii sa isi decoreze spatiul de lucru si premiati-l pe cel mai frumos ; organizati ‘Secret Santa’ in care fiecare aduce un cadou in valoare de o suma pre-stabilita unui alt coleg; oferiti cadoul de sarbatori din partea companiei intr-o atmosfera festiva. Puneti muzica de sarbatoare in locul de munca (macar la inceputul programului sau in pauza sau cu jumatate de ora inainte de inchiderea programului de lucru daca nu este posibil tot timpul Faceti colecta de bunuri (sau bani) si mergeti impreuna sa le daruiti celor pentru care ati strans. Amintiti-va de familia angajatilor dar nu lipsiti de atentie pe cei care inca nu au Chiar daca nu in mod vizibil, acestia contribuie in fiecare an la performanta angajatilor companiei si la starea lor de spirit. Ei sunt cei care ii sprijina si ii incurajeaza in momente dificile, au rabdare, intelegere si nu protesteaza la orele de lucru prelungit pe care angajatii au nevoie sa le faca uneori. Cateva idei de apreciere ar fi: Bugetati si oferiti un cadou copilului/copiilor din familie Invitati (daca este posbil) si partenerul de viata la petrecerea de sarbatori a companiei Scrieti de mana o felicitare de sarbatori cu multumiri si urari de bine adresate intregii familii iar angajatului oferiti-i un cadou util (o agenda pentru anul viitor, o cana cu tematica de sarbatoare, un ornament deosebit pentru brad). Respectati timpul acordat de angajati familiei si fiti flexibili in oferirea de optiuni de timp liber: program mai scurt cu posibilitatea de recuperare ulterior, numar redus de ore suplimentare sau deloc in aceasta perioada, intelegere pentru timp necesar indeplinirii de obligatii sociale la final de an (mers la scoala, vizite la parinti, evenimente caritabile etc) Angajatii care inca nu au sot/sotie si copii, cu siguranta au un partener, parinti sau prieteni care se bucura sa petreaca timp cu ei in perioada sarbatorilor. De aceea nu ii incarcati pe acestia cu sarcinile de care nu au timp angajatii cu familii. Incercati sa ii rasplatiti pe cei care preiau responsabilitati care nu sunt ale lor in mod obisnuit si nu considerati ca este normal sa o faca. Aveti grija si de voi insiva. Liderii au intotdeauna responsabilitati si aceasta poate fi uneori dificil. Sa nu uitati ca sarbatorile sunt pentru toti, deci si pentru voi asa ca, acordati-va timp sa va bucurati cu echipa pentru voi insiva si nu doar pentru ca este necesar sa o faceti din postura de lider. Oferiti-va toate cele de mai sus si voua insiva: timp cu familia, spiritul sarbatorilor in birou, ocazii sociale cu prietenii si altii cu care va simtiti bine, urmariti sa petreceti timp cu managerul vostru si cu colegii din alte departamente. Si primiti cu recunostina orice gest de apreciere din partea colegilor din echipa. In felul acesta va veti simti si voi apreciati, inclusi si semnificativi pentru locul de munca!

Thoughts and resolutions! For leaders only!

Few more hours and we go in 2016! Good moment to write about resolutions. few thoughts to share as we approach the new year. Thoughts on leadership: potentially valuable Thought number 1: Keep staying honest and model honesty and integrity. Make from integrity the most important value of your company in 2016. 2015 showed locally and globally a lot of examples of dishonest, short term sighted approaches, shortcuts through values, rules, norms and laws. looking at something as big and visible as Volkswagen scandal to less visible political and local management "legal issues" that affected eventually jobs, income, reputation and many people lives. Rushing to recover after crisis, led by tremendous ambitions and greed, lacking values, believing about themselves that they are above the rules those people appeared to be up to a certain moment "respectable managers/leaders/CEO's/COO's etc" and suddenly another face was shown. I read a good book these days: "The truth about Leadership: the no-fads, hear-of-the-matter facts you need to know", James Kouzes and Barry Posner. Well written, well researched. They mention that there are three fundamental truth related to honesty and integrity: 1. Credibility is the fundament of leadership. If people don’t believe in you, they won’t willingly follow you. You must do what you say you are going to do. This means being so clear about your beliefs that you can live them every day. 2. Honesty, credibility builds trust. You can not lead without trust. 3. You Either Lead by Example or You Don’t Lead at All.You have to go first as a leader. That’s what it takes to get others to follow your lead. Thought number 2: We need to reinvent the way we lead, to reinvent leadership. This is difficult to reframe, to define, to explain. But we all can feel it just looking around in societies and in our companies. Millennia's presence and the new way of work, high impact of the technology in our lives, high levels of stress accumulated during the last 7-8 years in business they all require a holistic view from leaders and a deeper understanding of their motives, motivators and people needs, including theirs. We can not afford anymore to neglect the fact that rules had changed and change is the way of living and working. We can not afford anymore to look carefully at people's emotions in the workplace. The true leadership is about people. As I usually mention in my workshops, if we learn how to deal with change emotionally then, all the rest is project management. Thought number 3: Leadership is a choice not a popularity contest. Some may leave the room. This is one of my lessons in 2015. Development of the team, development of the business has ups and downs. You do your best in keeping the boat safe, to cross the waves, to show direction and sometimes you can other times you can not be too inspirational. Managing relationships and stakeholders may be a difficult balance to keep and realignment of values, purposes is part of the game. Clarifying from time to time the common purpose and scope is healthy and every leader should take into account validating and revalidating his vision with the team. And sometime to accept that not everyone is aligned and decisions needs to be done. On resolutions: are they necessary at all? I would definitely say YES. 2016 seems to be a bout reinventing our way of living. New technologies, new discoveries, new geo-political challenges, the new generation strongly present in the work place, new set of values, new paradigms. Still the most valuable leadership skills are the ability to work in ambiguity and large complexity and create organizations agile enough to survive and stay competitive. Reason number 1: Resolutions are objectives. If you act somewhere in the business world you already accepted and use objectives and measurements and KPI's on daily basis. Why not set some for you? 4-5 clear, ambitious 2016 objectives about your life: learning, staying fit, visiting places, spending time with loved ones etc. I was told these days that "this thing with resolutions is a simple fad and if I set objectives and not reaching them I'll be upset. So, no objectives, if I do something I'll enjoy it and I'll be proud of myself!" My though: positive thinking and self allowance works perfectly well with clear SMART objectives. So I keep saying: make resolutions, set objectives! Reason number 2: resolutions reconnects you to your achievements in 2015 Make yourself a gift: give yourself a praise and recognition. This year most definitely you had results that will charge the 2016 new set of objectives. this is a moment to understand what was driving and motivated you, what and who helped you in achieving all this, what kind of resources you have discovered inside yourself and what were the most important questions you had to ask and answer in order to get solutions. and now, prepared for the new set of objectives...raise the bar! I would bring in discussion another excellent book that may help: "It will make the boat go faster" by Ben Hunt-Davis. Like he said: set crazy goals, then achieve them. Reason number 3: writing down your goals will help you visualize them better and will generate a stronger commitment to them. there is now a lot of literature related to this.
